Companies building engineering capacity in Brazil usually get the thesis right — large developer population, working-day overlap with North America — and underestimate one thing: technical recruitment consumes engineer time, which is the resource they least want to spend on process.
Who you are competing with
Experienced Brazilian engineers are hired directly by companies abroad and paid in foreign currency. That sets the reference point at the senior end, and a band benchmarked only against local employers reads as a step down to exactly the people you want.
It also changes the argument. Against a remote contract abroad, what a local employer can offer is scope, proximity to the product decision and a career someone can see. Competing on money alone is a fight on the other side's terms.
CLT or PJ, decided before offers
Brazilian tech widely uses two arrangements: CLT, the statutory employment regime, and PJ, where the individual contracts through their own company. They differ in cost, benefits and obligations, and where the relationship functions as employment a contractor arrangement can be reclassified.
Settle this with Brazilian counsel before making offers. Candidates will ask, because it changes their take-home and their protections — and an embedded team cannot answer consistently if the company has not decided.
What the model absorbs
Sourcing and direct approach, initial screening, seniority calibration with hiring managers, scheduling, candidate communication and the unglamorous work of keeping the process moving — which is where most technical funnels die, in silence.
What it should not absorb is the technical judgement. Depth assessment stays with the people who will work alongside the hire. An RPO that promises to replace engineering's judgement delivers volume and returns rework — and burns the team's trust in the process.
What you keep: written criteria per role, interview guides, calibration agreed with each manager, a candidate base that has spoken to you, and funnel data showing where you lose people. Follow-up continues for 90 days after each admission.
