A general manager in Brazil is not the same hire as a country manager, and the distinction matters when you already have an operation here. The GM owns a unit's full result while working inside decisions — policy, systems, brand, often pricing — that are made elsewhere.
Partial autonomy is the actual skill
The competence this seat tests is delivering a result without controlling every input, and knowing when to escalate rather than work around. It is close to the opposite of the profile that thrives building something from nothing.
Decide which your unit needs before the search. An entrepreneurial candidate placed under strong corporate policy becomes friction within six months; a pure executor placed in a unit that needs turning around changes nothing at all.
Local scope is wider than the title suggests
A GM of a Brazilian unit typically ends up closer to labour relations, safety and statutory compliance than an equivalent role elsewhere, because these are handled locally and continuously. Union negotiation may sit formally with HR and still require the GM at the table.
Scope this honestly in the brief. Candidates evaluate it carefully, and a role described as purely commercial that turns out to carry labour and compliance responsibility damages trust in the first quarter.
The promoted specialist
Almost every GM arrives from a function — sales, operations, finance — and the origin shows in how they lead. The distinguishing trait is not breadth of knowledge but awareness of the gap, and the confidence to hire someone stronger than themselves in the area they do not command.
Ask directly which area they understand least and how they organise around it. An evasive answer, or "none", usually means the person is still managing through their original function.
Terms and the first 90 days
Variable pay tied to unit results should reflect what the person actually controls. A target dependent on corporate decisions they do not make is among the more common causes of early departure at this level, and it is entirely avoidable at design time.
Follow-up continues for 90 days. The early signal is where the person spent their time: a GM who spent the first quarter inside their function of origin will probably stay there, leaving the unit with the imbalance that prompted the hire.
